The Effect Machanism of Self-Sacrificial Leadership on Employees' Workplace Deviant Behavior

Abstract

The workplace deviant behavior of employees has a destructive impact on the normal operation of enterprises. The existing literature shows that the leadership style is an important factor affecting employees' workplace deviant behavior. Self-sacrificial leadership who is altruistic and dedicated has a positive effect in reducing the employees' negative workplace behavior. However, there is little study exploring the influence mechanism of self-sacrificial leadership on employees' workplace deviant behavior. Based on the data of 201 effective samples from employees in 11 companies, this paper makes the statistical analysis and finds that self-sacrificial leadership plays a positive role in reducing employees' workplace deviant behavior.This paper also reveals the mediating role of employees' organizational identification in the relationship based on the social identity theory. Finally, this paper analyzes the boundary conditions of the effectiveness of self-sacrificial leadership from the perspective of employees' altruistic orientation, that is, when employees' altruistic orientation is higher, leaders' self-sacrifice is more likely to be recognized by employees so that employees are more likely to reduce workplace deviant behavior which is detrimental to the organization. This paper extends self-sacrificial leadership' outcome variable to employees' workplace deviant behavior that is harmful to organizational benefit, which can provide theoretical and practical guidance on how leaders reduce employees' workplace deviant behavior.
